I asked 25 people who actually make Salesforce hiring calls; delivery leaders, boutique founders, practice heads, senior architects; five honest questions about this market.
Here're the findings:
1. Hiring isn't slowing. 22 of the 25 plan to grow their Salesforce teams over the next 6–12 months — six by more than 15%. Only three are holding or cutting.
2. The scarcity is all at the top. The roles they can't fill aren't juniors — they're architects and technical leads, plus niche clouds (CPQ, Data Cloud, Marketing Cloud, industry clouds).
3. Half the pain is money, half is discernment. Unrealistic comp and counter-offers came up as often as scarce skills — and just as many said their real problem is telling genuine skill apart from a stack of certifications.
4. On Agentforce, the room was refreshingly honest: Adoption is still low, and several said the blocker isn't talent — it's clients struggling to justify the pricing against the ROI. But almost everyone added the same nuance: it's changing the profile of SF resources, not the headcount. The hire that matters now pairs strong Salesforce fundamentals with real AI fluency — designing and governing agents, not just using them.
5. The point they agreed on most: certifications and years-on-paper mislead. What separates a strong senior hire is hands-on delivery, consulting judgment, and turning a business problem into something a client trusts. The costly misses all "looked strong on paper."
That last one is why I do this work the way I do. I ran a 1000+ person Salesforce practice before moving into search — so I screen for the delivery judgment a CV can't show.
